Scroll through construction job adverts from 2015 and you'll find plenty of site engineers, quantity surveyors and project managers. What you'll struggle to find is anything resembling a sustainability engineer. Ten years on, it's one of the fastest-growing role categories in the entire built environment, and one of the hardest to fill.
From bolt-on to business-critical
The shift didn't happen gradually so much as it happened in response to regulation catching up with ambition. The UK's legally binding commitment to net zero by 2050 has triggered what amounts to a wholesale transformation of how buildings are designed, delivered and operated. Sustainability has moved from something a consultant checked at the end of a design process to something embedded across planning, engineering, procurement and site delivery.
That's changed what employers are actually hiring for. Sustainability expertise is now described across the sector as a business-critical requirement rather than a specialist add-on, and organisations are expanding sustainability teams while competing for what remains a relatively limited pool of genuinely experienced professionals.
What the role actually covers
"Sustainability engineer" is really shorthand for a cluster of related and increasingly distinct roles, which is part of what makes hiring in this space so complicated. Depending on the business, it might mean:
- Energy modelling and building physics using tools like IES, DesignBuilder, SAP or PHPP to predict building performance, with demand pushed sharply by Future Homes Standard requirements
- BREEAM assessment and accreditation, still one of the UK's leading sustainability assessment methodologies and a common baseline qualification
- Whole life carbon specialism, covering embodied as well as operational emissions, a distinction that barely featured in mainstream construction conversations a decade ago
- Retrofit coordination, ensuring energy efficiency improvements to existing buildings actually meet quality standards and deliver the performance promised
- Renewable energy project delivery, bridging traditional construction management with solar, wind and low-carbon infrastructure
The common thread is that all of these require someone who can combine genuine technical depth with the ability to work across design, delivery and client teams, which is a harder combination to recruit than either skill on its own.
Why it's hard to fill
Three things make this a genuinely difficult recruitment market.
The qualification landscape is fragmented and still maturing. BREEAM AP or Assessor accreditation, Passivhaus Designer certification, CIBSE Low Carbon Consultant status, IEMA membership, environmental engineering degrees, all are valued, none is universally standard. That makes candidate assessment harder than in established disciplines where the qualification path is clear and consistent.
Demand is coming from multiple sectors at once. Social housing retrofit and EPC upgrade programmes, commercial office net-zero refurbishment, healthcare estates, and large infrastructure projects with environmental impact requirements are all generating demand simultaneously. Add the renewables sector, where offshore wind alone is projected to support over 100,000 UK jobs by 2030, and the competition for the same relatively small talent pool is intense.
Salaries are rising faster than supply. Sustainability Managers currently command roughly £45,000 to £75,000, BREEAM Assessors around £35,000 to £60,000, and net-zero retrofit project managers on large programmes can reach £60,000 to £90,000. Professionals who combine traditional construction delivery experience with credible sustainability credentials are now among the better-paid people in the industry, and they know it.
The opportunity for existing construction professionals
Here's the part that often gets missed: this isn't a field that requires starting from scratch. Much of the demand is specifically for people who understand how construction actually works, and who have then added sustainability credentials on top. A site manager who understands programme and buildability, with a retrofit qualification, is often more valuable than a pure environmental science graduate with no delivery experience.
For candidates already in the industry, certifications like BREEAM, Passivhaus or retrofit qualifications, particularly combined with digital skills like BIM, represent a genuinely accessible route into one of the sector's strongest long-term career paths. For employers, it also means the talent pipeline may already be sitting inside the business, if they're willing to invest in developing it.
What this means for hiring
The businesses struggling most with sustainability recruitment tend to be those treating it as a single, well-defined role they can advertise and fill like any other. The ones doing it well are clearer about which specific capability they actually need, energy modelling, carbon assessment, retrofit delivery, renewables project management, and are realistic that the candidate pool for each is smaller and more competitive than for established construction disciplines.
There's also a strong argument for building rather than buying. With demand forecast to keep rising through 2030 and beyond, and qualification routes that existing construction professionals can realistically access, businesses that invest in upskilling their current teams are likely to be better positioned than those competing repeatedly for the same limited pool of external candidates.
The takeaway
A role that barely existed ten years ago is now one of the built environment's most in-demand and best-paid career paths, and the trajectory points firmly upward. Net zero obligations aren't going anywhere, retrofit demand is enormous, and the regulatory requirements underpinning all of it continue to tighten.
